Steve Jobs’ Passion for Diversity

Steve Jobs has long been celebrated as a hero for middle-class, geeky white guys. But he was also deeply concerned about bringing more minorities into engineering, and into his own company. I know, because he told me. Even better, he hired me to help him do it.

Little did I know, God would allow my life path to intersect with that of Steve Jobs, the late cofounder and CEO of Apple. I met Steve four years ago and continued to interact with him until this past spring.

Since 2004, I’ve taught computer science at Spelman College, the historically black school for women in Atlanta. In December 2007, I took the SpelBots, Spelman College’s all-women robotics team, to Stanford University to give a presentation at Stanford’s Clayman Institute for Gender Research, which included an open showcase to the community. The SpelBots represent undergraduate female student trailblazers and role models who are paving the way for younger female and African American students by competing internationally against graduate-level engineering universities in RoboCup humanoid robot soccer competitions. RoboCup represents the closest we have to an international “Olympics” of robotics and artificial intelligence research.

After the SpelBots’ visit to Stanford, we did a tour of Silicon Valley, stopping off at Google for breakfast and Apple for lunch so that our students could see these world-class technology companies firsthand. During our lunch at Apple, my friend Scott, who was an employee there, told me not to look over my shoulder. “Steve Jobs just walked in with Jonathan Ive,” he whispered. I immediately recognized Steve, but I had no idea who Jonathan Ive was until Scott explained that he was the chief industrial designer for Apple, the man who had designed such gadgets as the iPhone and the iMac.

It didn’t take long for me to realize that Steve was both revered and feared at Apple, and that it was not a good idea to go up to Steve and try to talk to him. So, I went over to Jonathan Ive instead. I introduced myself and told him how much I liked his designs. We were having a nice chat when, suddenly, Steve Jobs came over to us.

I introduced myself, innocently including a little backstory as well: “Hi, I’m Andrew Williams, from Spelman College, a historically black college for women in Atlanta, and Apple supports our robotics team.”

Steve quickly asked, “Do you have an engineering program?”

“We have a dual engineering program with universities such as Georgia Tech and Michigan,” I told him.

“Can you help us hire black engineers?” he said. “Do you know how many black engineers we have?”

Before I could say anything he shared a shockingly low number and confessed how poorly Apple was doing in finding black candidates. I’ll skip the full exchange, but suffice it to say, I got an intimate peek into Steve’s passion and energy. He was seriously upset at Apple’s efforts in that area. His last words to me that day were, “If you have any ideas on how we can hire more black engineers, send me an email.”

King of Silicon Valley

Having grown up in a small Kansas Army town, living in a two-bedroom trailer with my African American dad, Korean mom, and five siblings, my path to overcoming poverty and earning my Ph.D. in electrical engineering was not always clear. But there I stood that day, amazed at how God had given me the opportunity to meet the greatest innovator of my lifetime.

I recalled reading in the Book of Proverbs, “Do you see a man skilled in his work? He shall stand before kings; He will not stand before obscure men.” I had taken those words of wisdom to heart while pursuing my education, and now I was realizing them.

While working at GE Medical Systems in the early ’90s, during the first dot-com boom, I grieved the fact that there weren’t more African Americans going to Silicon Valley and making a difference in the new technological era. I understood that many underrepresented minorities lacked the connections and education to become computing entrepreneurs. But now, there I was being asked by, in my view, the ultimate computing entrepreneur for help in getting more African Americans to work for his world-renowned Silicon Valley company.

Wow.

Challenging Steve Jobs

In 1995, I earned my master’s degree in electrical and computer engineering from Marquette University while I was at GE. I then left GE to work on my Ph.D. in electrical engineering at the University of Kansas. I received my doctorate in 1999. Ever since, my passion has been to help underrepresented students reach their full educational potential in computing, so that they can play a productive role in our world’s changing economy and perhaps aspire to become “the next Steve Jobs.”

After my encounter with Steve, I went home and thought and prayed about what ideas I would give him about recruiting more black engineers at Apple. Then I composed an email that would change my life.

I began by explaining why I did what I did, including how my wife, Anitra, and I decided after reading The Purpose-Driven Life that I would leave my tenure-track faculty position at the University of Iowa so that I could fulfill my purpose of helping underrepresented students. I even attached a picture of my wife Anitra and my children, John, Adrianna, and Rosa to the email.

I also told him about the positive things I observed Apple doing to encourage and expand diversity. Apple, at the time, was building relationships with Atlanta University Center schools. I told him about my wife’s experience with her retail position at the Apple Store in Atlanta and how I could see growing diversity there. I bragged about how my Apple friends Scott and Denise were doing great with improving Apple’s diversity in both its university relations and retail. Denise, by the way, is an African American woman who at the time was Apple’s director of human resources for global retail.

I told Steve how important it was for students to see other underrepresented and female role models at top positions at Apple including its board of directors. I suggested he needed to make efforts to recruit at non-traditional “Apple” elite schools, such as historically black colleges and universities (HBCUs) and women’s colleges. I told him that our current SpelBots captain would make a great intern at Apple. I mentioned that it’s important to consider the importance of family when dealing with African American students in making career and education decisions. I also let him know that I admired Apple and that it was one of the few companies for which I would consider leaving academia.

After I sent the email, I waited and didn’t hear anything for several days. I think my Apple friends were concerned because few people dared to confront Steve and tell him what he should do. Yet I saw him as a fellow human being who was concerned with helping underrepresented students make his company continue to be great. A week later, I received a phone call from Scott, and later a copy of an email Steve had sent internally about how he was “sooooooooooooo happy” about what I told him about Apple’s recent diversity efforts and that he wanted to hire me to help “hire black engineers.” He had read my email so thoroughly that he pointed out that I had hinted I would consider working at Apple.

I soon found myself taking a yearlong sabbatical from Spelman College to become a full-time Apple employee. I was named Apple’s first Senior Engineering Diversity Manager.

I won’t divulge all that I did and saw at Apple, but I did witness positive changes being made at levels that were way above me that could only have come from Steve. I was able to directly influence the hiring of more African Americans, women, and other minorities as interns and eventually full-time Apple engineers.

I was especially proud that I played a role in helping one of my students become the first Spelman grad to work as a full-time engineer at Apple, after she had obtained her initial internship through my contact with Steve. I’ve met African American engineers at Apple who helped design the iPad; one of my former female students from the University of Iowa works with Jon Ive’s group; there are African Americans intimately involved with the App store; and the list goes on. There are now literally dozens of engineers from underrepresented groups who are making a contribution to the development of Apple’s products.

Final Respects

I continued interacting with Steve in various ways after I ended my sabbatical at Apple. I gave him a copy of my autobiography, he received my family’s Christmas newsletter, and we periodically connected via email or indirect messages. One poignant note that I sent to him shared how with Apple’s new FaceTime feature I was able to “tuck in” my youngest daughter, Rosa, while I was away from home on business trips. Using FaceTime, I’d tell her a story and pray with her before she went to bed. Because of Apple’s technology, we didn’t have to sacrifice our bedtime routine — even when I was a thousand miles away.

My final interaction with Steve occurred this past spring. In a March 30th email, I told him I was praying for him and his family. I also let him know that one of our SpelBots students had won a national iPhone app competition and that she thought Apple should hire her as an intern. She had applied for summer internships at Apple over the last few years but could never break through. I didn’t hear back from Steve directly, but not long after that my student received a call from an Apple recruiter who said Steve had forwarded her résumé. Sure enough, this past summer our SpelBots student was hired as an Apple intern and soon will be offered a full-time position as an engineer.

A company such as Apple, which at the time of this writing has over $80 billion of cash on hand, can pick and choose whomever they want to hire. So, I’m always glad when they recognize the talent and potential of individuals from groups that are underrepresented in the engineering ranks.

My hope is that Steve’s vision for diversity at Apple will not die now that he’s gone. I also hope that other CEOs learn from him that a true, passionate commitment to a diverse and inclusive environment does not diminish but only enhances innovation.

Take it from Steve Jobs to understand diversity’s value and significance. He recognized that a diverse team of smart and creative people was essential to the success of his company, and to the future of our nation’s global competitiveness. Because of his sincere commitment to diversity, who knows? The next great American innovator could very well be an African American, a Latino, a woman. The iPad and the iPhone are wonderful, but for me that would be Steve’s most enduring legacy.

The Tragedy of Weak Teachers

It has been refreshing to watch the NBC News special series Education Nation inspire a national discussion on teaching American children. Especially impressive has been hearing from the diversity of excellent educators — whites, blacks, Hispanics, Asians, and so on — from across the country. But even as a wonderful national conversation unfolds, on some level everyone understand that any significant transformation for our children must happen at the state and local levels.

Recently, The Virginian-Pilot, the major newspaper in my area, ran a story about student-teacher racial imbalance in South Hampton Roads schools. The Sept. 17 headline, “Teacher-student racial imbalance widest in Va. Beach” honed in on that school district’s difficulty recruiting black teachers who could help increase black student achievement.

The article cited a 2004 study by Thomas Dee, a public policy professor at the University of Virginia, who found that white and black students in Tennessee tested better when they had teachers of their own race. Yes, diversity is very important but it’s not the main problem. The headline should’ve read, “Too many weak white teachers failing students.”

Whether white, black or other, excellent educators know how to teach ALL students regardless of their color. Overemphasizing diversity sends a message to weak white teachers that it’s okay to mis-educate students who don’t look like them. It lets these teachers — who are dishonoring the profession — off the hook.

Since the majority of teachers are white, this problem has, in part, been ruining generations of black and Hispanic students across the country. It almost claimed one of my children who attended high school in nearby Suffolk. During a parent-teacher’s conference, my wife and I endured a meeting with our daughter’s theater teacher that proved to be a turning point in our child’s education. She had approached the teacher for help to prepare to audition for the area’s Governor’s School for the Arts, which offers intense training to gifted students. Students attend their regular high school in the morning, then arts classes in the afternoon.

The weak teacher (who is white) gave my daughter (who is black) the cold shoulder. During the conference we asked the teacher about this. Displaying an air of annoyance, she told us that our daughter (who had been acting since age seven) had shown little to no talent. She said our daughter had no chance of getting in because the teacher’s “more talented” student (who was white) had auditioned previously and didn’t make it. In fact, no theater student from that high school had.

Recalling our own high school experiences with discouraging teachers and guidance counselors, my wife and I simply eyed each other instead of blowing gaskets. We knew who and what we were dealing with. We looked at our daughter, whose blank expression masked her fury and embarrassment. Our daughter knew it was time she stopped undermining herself and stepped up her game. 

A few weeks later she successfully auditioned for the Governor’s School. Two years later she graduated (this past June) and is now away in college studying theater and psychology.

Strong teachers, whether they are white, black or other, inspire students. With hormones raging, middle and high-schoolers tend to respond negatively to teachers whom they sense don’t care. This happens too often with black and Hispanic students under white teachers who are weak or worse. Instead of saying, “I’ll prove you wrong,” like my daughter did, many of them act out (not doing homework, not studying, cutting classes, etc.), thinking that they are somehow getting back at the teacher. After it’s too late, these mis-educated students realize they’ve only hurt themselves.

Black, Hispanic, and low-income students of all races are being suffocated each year. It’s near hopeless if their parents are deadbeats or otherwise unable to actively engage. Unless the student has an internal drive to achieve and or has family support pushing him or her, one teacher, one authority figure, with one discouraging word, can strangle their will to succeed. Likewise, one teacher, one authority figure with an encouraging word can inspire a student toward greatness.

The article noted that Virginia Beach has had trouble finding black teachers — despite major HBCUs Hampton University and Norfolk State University being in its backyard. To provide some context, Virginia Beach has 440,000 residents with a 20 percent black population, but the city has never had a black mayor and just recently appointed its only African American on the city council. Sadly, the community can’t seem to shake a racist image linked to a clash between police and black college students at Greekfest in 1989. The incident drew unwanted national attention.

But Virginia Beach is not alone. Other districts are having trouble finding black teachers as well, as many black graduates are pursuing higher-paying careers. The promise of fatter paychecks is likely not the only reason for their disinterest. I suspect the bad experiences many of them had with teachers in middle and high school is also at the root. People often choose careers because someone inspired them. Why go into a field in which you had to overcome discouragement? Perhaps as black students have better experiences with strong teachers in middle and high school, more of them will aspire to teach after college.

Diversity can help, but it’s not the cure. There are also many black and Hispanic weak teachers who have low expectations of students who look like them. In the article, Professor Dee offered the solution: “We need teachers who are flat-out good and who we can train to be good for all students,” he said.

Black Churches Buck Trends

Racial and Ethnic Congregations Grow

Racial and ethnic congregations are bucking a trend toward decreasing vitality in American congregations, according to a new study published by the Hartford Institute for Religion Research. The study, “A Decade of Change in American Congregations: 2000-2010,” was presented along with the latest Baylor Religion Survey at the Religion Newswriters Assocation annual conference in Durham, North Carolina, last weekend.

Congregations with 50 percent or more minority participants grew from about one-fourth of all U.S. congregations in 2000 to nearly one-third in 2010, the study revealed, but overall, there was a steep decline in the financial health of American congregations, as well as continuing high levels of conflict, aging memberships, and declining numbers.

Injecting Vitality into American Religious Life

The contrast between the growth of racial/ethnic congregations and the weakening of others was presented in light of census projections that show people of color becoming a majority of the U.S. population by 2050 and the number of non-white children born in the United States exceeding 50 percent by 2023.

Non-white Americans are, “by and large,” creating their own congregations rather than participating in historically White ones, the report said. Nonetheless, racial/ethnic congregations are injecting a “strong dose of growth and vitality into America’s religious life.”

These congregations are disproportionately Evangelical Protestant or non-Christian, urban and Southern. Their worship is more likely to be contemporary and innovative, which is significant because the study found that innovative, contemporary worship correlates with high spiritual vitality and numerical growth.

Racial/ethnic congregations are more likely to hold to a theology that is moderate or liberal than majority White congregations, but their use of technology tends to be modest to marginal. On average, they count less college graduates amongst their numbers, but they benefit from retention of their young adults.

Poor Financial Health, but Encouragement for Entrepreneurship

Black churches may be in better shape spiritually than White ones, but they lag behind in financial health, Hartford found. And yet, they are unique in their encouragement of entrepreneurship and profit-making.

Baylor University’s “Values and Beliefs of the American Public” study found that Black Protestants (98%) were more likely than any other group to agree that “anything is possible for those who work hard.”

Baylor’s researchers also found that more African American working adults attach religious significance to their work than do Whites or Hispanics. Half said they view their work as “a mission from God” and pursue excellence in their work because of faith, as compared to approximately one-third or less of Whites and Hispanics.

Work as a Calling

“The idea of work as a religious calling is most prominent in the Black church tradition of American Protestantism,” said Kevin D. Dougherty, associate professor of Sociology and a research fellow at Baylor’s Institute for Studies of Religion. “It’s in these churches where adherents are making stronger connections between work and faith.”

Black Protestant respondents are more than two-and-a-half times more likely than the religiously unaffiliated or adherents of other religious traditions to say that their faith community encourages them to start a business. Likewise, they’re more likely to feel encouragement from their church to make a profit in business, Dougherty explained.

Responding to Economic Reality

“There are both pragmatic and theological reasons why this might be so,” said Dougherty. “The black church has played an instrumental role in the African American community on a whole range of issues, including economic issues.”

He suggested that the emphasis on entrepreneurship and profits can also be understood as a response to high rates of unemployment and underemployment in the African American community.

“A second reason though is theological, the belief that God rewards faithful believers with financial prosperity and good health. The ‘health and wealth’ gospel is a popular message within African American congregations,” he speculated.

Afterlife Beliefs Lead to Good Work Habits

The study additionally revealed that 75 percent of Black Protestants believe in Heaven and 73 percent, more than any other group, believe in Hell. These beliefs were overwhelmingly associated with a commitment to job satisfaction.

“Persons who absolutely believe in Heaven and Hell overwhelmingly agree that the organization for which they work has a great deal of meaning to them,” the report said. These believers are also “always” or “often” motivated by their faith to pursue excellence in their work.

Dougherty noted, however, that among people affiliated with a religious group, there’s no difference in whether or not people pursue excellence because of faith.

“Catholic, Jew, and Protestants answered about equally in this regard. It’s only on the issue of calling that we find these differences of religious tradition,” he said.

Denominations Pursuing Diversity

The Southern Baptist Convention is the latest majority-white denomination to publicly reaffirm its efforts to pursue racial and ethnic diversity in its leadership ranks. Earlier this month, the SBC’s North American Mission Board (NAMB) announced that Ken Weathersby, an African American, would fill the newly created role of Presidential Ambassador for Ethnic Church Relations. Weathersby will work to facilitate diversity in the SBC’s executive leadership circles, as well as in the convention’s local churches.

The SBC’s efforts are bold, especially in light of its complicated history with race relations. But it’s far from the first predominantly white evangelical denomination to get serious about racial and ethnic diversity. The Evangelical Free Church of America (EFCA) and the Evangelical Covenant Church (ECC) have been at it for a long time, too. And, despite inevitable challenges, both are making headway.

A Long Road Ahead

“I definitely celebrate the progress that is being made in terms of Christ centered multi-ethnic development within evangelicalism, but I also would say we have a long way to go,” said Rev. Efrem Smith, Superintendent of the Evangelical Covenant Church’s Pacific Southwest Conference.

Smith’s sentiments were echoed by three other African American leaders that we  talked to in the weeks since the Southern Baptists’ NAMB announced its appointment of Weathersby to his new executive role.

Southern Baptists Working, Not Talking

NAMB’s move follows closely behind the SBC’s election of Rev. Fred Luter as its first African American first vice president. UrbanFaith emailed Weathersby as soon as the news broke to request an interview as we had done after Luter’s election. This time, however, NAMB’s vice president for Communications Mike Ebert replied saying Weathersby needs time to settle into the job before granting interviews. Several other SBC pastors, including Luter, either didn’t return calls requesting an interview or declined to talk about the SBC’s diversity push.

Smith and other leaders in the ECC and the EFCA did agree to talk to us about the trend and wished the SBC well in their pursuit of change.

“The real progress in the Southern Baptist or any evangelical denomination will be when the president of Southern Seminary is a person of color, when the district superintendent in the Southern Baptist Church, when the president of the Southern Baptist Church is a person of color,” said Smith.

Evangelical Covenant Church Takes Holistic Approach

“Instead of one reconciling ethnic staff person who focuses on diversity, our president [Gary Walter] has said, ‘We need at all levels of leadership in this denomination to have a commitment to diversity,” said Smith.

“I’m a 41-year-old African American who is leading the largest conference in our denomination. A few years ago, I would have never dreamed that would have been a possibility for me, not because I’m saying the denomination is racist, but it’s not every day that an evangelical denomination elects an African American superintendent. … Out of 11 superintendents, we have three that are African American and one who’s a native Alaskan,” he said.

Executive Vice President at Covenant Ministries of Benevolence Harold Spooner worked with Walter and others to create a Five-fold Test for multi-ethnic ministry instead of hiring a point person.

“One of the things that we discovered in the process is churches and organizations will hire a person and give that person that title, then what tends to happen is that everything ethnic goes to that person and so the buy-in wasn’t necessarily whole and complete,” said Spooner.

With a little over 800 churches and 200,000 or less members nationally, the vitality of the denomination has depended upon ethnic growth, Spooner said. Twenty-four to 25 percent of ECC churches are now ethnic or multi-ethnic, he said.

“One of the things that we strongly believe is that God is a God of cultures. Yes, we’re created equal. Yes, we’re all human beings. But we also have various ethnic backgrounds that when you don’t deny the ethnic realities and embrace those, you become more whole as people,” said Spooner.

Reformed Church in America Follows ECC Lead

Spooner grew up in a predominantly black Harlem church in the majority white Reformed Church in America (RCA) denomination and worked for the RCA in the late 1970s. He recalls, at the time, his Reformed brethren would joke that “if you ain’t Dutch, you ain’t much.”

“The Reformed Church had a long way to go at the time. The interesting thing in the Reformed Church is that they are now looking at some of the things that we have done,” he said.

In a 2010 report, RCA general secretary Wesley Granberg-Michaelson said he is encouraged that more than one-third of its 249 new congregations are “racially or ethnically different than the RCA Anglo majority.” He warned, however, that a “relationship gap” between traditional and new congregations poses “the greatest threat to the RCA’s life together as a whole.” RCA created a Multi-Racial Strategy Coalition to guide its efforts toward diversity and has adopted its own Five-fold Test that mirrors the ECC’s.

Evangelical Free’s ‘Big Passion’ for Diversity

Dr. Alvin Sanders is Executive Director of Reconciliation for the EFCA. In collaboration with EFCA’s President, Chief Financial Officer, Chief Development Officer, and Vice Presidents of National and International Ministry, Sanders helps determine the direction of his denomination, he said.

“Our mission statement is to glorify God by multiplying healthy churches among all people. I’m the chief architect of the ‘all people,’” said Sanders. He was hired four years ago in response to an EFCA reorganization and said diversity has been “a big passion” for EFCA’s president Dr. William J. Hamel, who created a task force on the issue in the 1990s.

“I believe this is an emerging paradigm. I see within some Christian colleges and universities my type of position, but other denominations or para-church organizations are going at this at a different rate. To be quite honest, I don’t know anybody else who has my exact same position. That doesn’t mean they’re not out there. I definitely know within denominational circles, they’re not plentiful,” said Sanders.

“Christian organizations need to wake up. If we’re going to really reach the mission field of the United States, and fulfill the mandate of the Scriptures, we need to be more diverse. … It’s simply a matter of practicing transformative leadership and changing policies, practices and procedures so that the organizational culture becomes one where ethnics will self-select to be a part of what you’re doing,” he said.

Sanders advocates a “two-pronged” approach of helping white churches to realize that pursuing diversity should be a priority and working with ethnic churches and leaders to address historical distrust between the races. “Their major question is: why should we be joined with you all? It’s a different paradigm depending on which group you’re dealing with,” said Sanders.

About 15 percent of EFCA’s 1500 churches are now ethnic or multi-ethnic and 35 percent of new church plants are, he said. But EFCA wants 20 percent of its churches to be ethnic or multi-ethnic by the year 2020. When 20 percent of “the other” is incorporated, the fabric of an organization changes, he said.

Building Bridges of Loyalty and Trust

In 2004, the EFCA hired Rev. Dante Upshaw to serve as its first Director of African American Ministries. He had been a youth pastor and elder in a Chicago EFCA church, but said that like many members of urban and ethnic churches, he was only “marginally connected” to the denomination and felt no sense of loyalty to it.

“For ethnic and urban leaders, it really takes effort to have someone to be a bridge between the denomination and local leaders. That’s primarily my role, to be a bridge builder,” said Upshaw. With 15-to-20 African American pastors identified in 2004, EFCA’s prayer was to grow to 100 active and involved leaders by 2010, he said. “We reached that in 2009.”

African Americans are also serving on national and district boards, so they’re not just increasing in numbers, but having an impact, Upshaw added.

SBC Reports Its Progress

Although SBC pastors declined to talk to UrbanFaith for this article, last week the denomination’s own Baptist Press published an article about the change.

“African Americans comprise 6.5 percent of the 16 million members of the Southern Baptist Convention, according to 2009 figures. Whites comprise 81 percent; other ethnicities 12.5 percent,” Baptist Press reported.

“Luter’s election comes as the convention is focused heavily on multiethnic inclusion. At this year’s annual meeting in Phoenix, the Executive Committee and other convention leaders signed an Affirmation of Unity and Cooperation, pledging ‘to embrace our brothers and sisters of every ethnicity, race and language as equal partners in our collecttive ministries to engage all people groups with the Gospel of Jesus Christ,’” the article stated. Luter recently said he’s 80 percent sure he will run for the SBC presidency next year.

A Vocal Critic in the SBC

Among the SBC pastors who were unavailable for comment was Rev. Dwight McKissic, pastor of Cornerstone Baptist Church in Arlington, Texas. McKissic has been perhaps the most vocal internal critic of his denomination’s record on race.

In two blog posts last spring, McKissic outlined accusations of egregious racism within SBC’s churches. The Associated Baptist Press took note.

“The SBC must repent of systemic, institutionalized and historic negative attitudes toward women, race and dissenters. … When we repent of our sins and turn from our wicked ways, then God will forgive our sins and heal our convention and anoint us to go forth with power in carrying out the Great Commission,” McKissic is quoted as saying.

McKissic also started floating the name of Fred Luter as a candidate for SBC president back in 2010, more than a year before Luter’s rise to the position of SBC first vice president.

A Painful, Rewarding Process

As the SBC and other denominations attempt to more fully reflect and embrace the beauty and diversity God intended for his church, the process is sure to be painful.

“I’ve got to really understand God’s love for me,” said Upshaw. “That’s a challenge. When I’m struggling with that, it makes it really hard to love other folks, [especially] someone who is very different from me, be it culturally or whatever.”

He added, “What has to keep me getting up each morning and pressing through the disappointment is that this is a step of obedience in reflecting the kingdom. The family of God is a beautiful tapestry of all kinds of people: men and women, poor, wealthy, Hispanic, African American. When our local church or denomination doesn’t reflect that, we’re missing something.”

Universities of Diversity

George Yancey has been an important voice on diversity within American Christianity. In addition to authoring several books, the University of North Texas sociologist is cofounder of the Mosaix Network, a relational association that promotes multiethnic churches and interactions between ethnically diverse churches. Yancey’s most recent book, Neither Jew Nor Gentile, is an academic exploration of racial and ethnic diversity on Protestant campuses. Urban Faith contributor Joshua Canada talked to Yancey about his work. The interview has been edited for length and clarity.

DIVERSITY PROF: George Yancey.

URBAN FAITH: You have written a number of books about diversity. What was your motivation for writing about colleges and universities?

GEORGE YANCEY: As I worked with different churches that wanted to become more racially diverse, I noticed that they had a hard time finding pastoral and lay leaders. I realized that part of the problem was that the people they were seeking as leaders tended to come from racially homogenous colleges and universities. I wanted to study Christian colleges and universities to see how they can do a better job preparing students for a multiracial world.

You divide your findings between Conservative and Mainline institutions. What similarities and differences did you find?

Generally, conservative Protestant churches are more evangelical and more willing to make cultural adjustments to incorporate people of different races but are blinder to the power dynamics of race relations. The opposite is true about Mainline denominations in that they are more set in their worship traditions, but more aware of racial dynamics of power. … Mainline colleges and universities are more likely to utilize diversity programs than Conservative colleges and universities

You wrote that multicultural programming is not always the most effective way to promote diversity. When is programming effective?

I suspect that programming that just dictates to students what they should believe is unlikely to be effective. On the other hand, programming that encourages open dialogue and produces knowledge is likely to be effective.

How did students respond to multicultural programming?

A lot of the time, students did not even know about that programing. The most popular response was to ignore it. Other students became aware of the multicultural programming, but resented it as they thought that it just made people angry. These students had a colorblind perspective. Some students benefited from the programs since it brought them more awareness and knowledge, but most did not. White students tended to be more receptive to diversity classes compared to others’ efforts.  … White students are also pretty receptive to professors of color.

Previous research has shown that faculty-student interaction plays an important role in the development of college students’ views on diversity and multiculturalism. What did you find?

Interaction seemed especially important to White students. They were more likely to alter their racial perspective due to interaction with professors. For students of color, this interaction was at times an important way for them to gain reinforcement. But they did not tend to change their past racial perspectives due to such interactions.

Did you find it to be true that Black students have a particularly difficult time persisting at predominantly-White institutions?

There appears to be little that can be done to recruit Black students relative to other minority groups. They are retained with many of the similar measures of other students of color and perhaps in the long-run that will aid in recruitment. But short-term recruitment is difficult for Black students. They are also more likely to attend Protestant colleges to participate in athletics and less likely to come to the colleges for spiritual reasons. It may be that culturally Blacks define Christian spirituality differently than those of other races.

As a whole, what were some of the most significant difficulties ethnic-minority students at predominately-White institutions faced?

If ethnic-minorities are racialized, then they often have a difficult cultural adjustment. They also are aware of the White-nonWhite power dynamics and want to be heard. The lack of professors of color also means a lack of role models and opportunities to gain mentoring.

What can Protestant institutions do to cultivate a healthy environment for ethnic-minority students?

The biggest thing they can do is recruit more professors of color and start academic programs that produce more diversity courses. The latter may be easier than the former since people of color are underrepresented in academia. I would also encourage them to support student led multicultural organizations as long as those organizations are focused on bringing people together.

What role does an institution’s Christian faith play into the institution’s pursuit of diversity?

Christian faith could aid in diversity pursuits, but only if that faith is interpreted in a way that includes different Christian cultures. A narrow and culturally bounded interpretation of that faith will scare away people who are not of that racially-based cultural tradition.

How can ethnic-minority organizations support their students at predominately-White Protestant institutions?

They can provide a place where these students can get back in touch with their cultural and often spiritual roots. They must be careful not to be too exclusive since more students today are developing friends across the racial spectrum. However, they can be places of refuge if they remember to encourage the student to go back out into a multiracial world after they have gotten their rest

What will be the impact of more diverse Protestant institutions on American Christianity and why is this necessary?

First, we will have a better witness as Christians. Having more diverse Protestant colleges and universities will help to remove the stigma of Christianity being only a “White man’s” religion.

Second, we will have leaders better trained for a multiracial world. Christians can not reach the world if they can only reach those in their race. …

Finally, students will have a better overall college experience. There is a good amount of work suggesting that exposure to different racial groups is correlated with a number of positive outcomes, for example better problem-solving abilities. We should want our students to gain these positive benefits as well.
